What You Actually Want From Work

Ask somebody what they want from work and they will name four things. Ask what they would give up to get one of them and the list gets much shorter, and much more useful. So there is no rating scale here. Every question puts the same six things in front of you and asks you to order them. Mastery, impact, reward, recognition, balance and belonging. You can put any of them first, and putting one first pushes the other five down, which is the point. A wish list where everything matters a great deal contains no information about you at all. The six are not ranked by us and none of them is the mature answer. Wanting to be paid well is not shallower than wanting the work to matter, and wanting your evenings back is not a lack of ambition. What differs between people is the order, and the order is what makes one job comfortable and another one quietly wrong. The free result gives you your order. Why does getting better stop happening without anybody deciding to stop?
Because competence is useful to your employer and improvement is not, at least not this quarter. The moment you are good enough, the work arrives in the shape you are already good at, and every year after that is a repetition rather than a step. If this ranks high for you, the thing to protect is not your workload but the part of it you are still bad at.
Why is this the value most easily borrowed?
Because a mission is cheap to write and expensive to deliver, and people who rank impact first are the ones who will accept the written version for longer. The test is not what the company says the work is for; it is whether you can name a person outside the building who is better off, and how recently.
When does the number stop being the point?
When it goes up and nothing else changes. Reward is meant to buy something, and it is easy to reach the stage where the number is simply the way you keep score against people you have never met. The check is concrete: name what the last increase actually bought. If the answer is nothing, the value has quietly turned into recognition wearing a different coat.
Why does anonymous work feel only half done?
Because for you the work is not finished when it ships, it is finished when somebody who can judge it knows you did it. That is how reputations get built and reputations are what open the next door, so this is a great deal more practical than it is usually allowed to sound. The trap is the day you choose the visible piece of work over the important one, which happens quietly and always looks like a scheduling decision.
Why is this the one people lose without noticing?
Because it goes by accumulation and never by decision. One late evening, then a message answered on holiday, then a habit. Each step is small and defensible and the total is not. Nobody ever announces that your hours are being taken, which is why the only defence is a line you drew in advance and can point at.
Why does a reorganisation cost you more than it costs your colleagues?
Because for you the team is not the container the work happens in, it is part of the work. A reshuffle that reads as neutral on a chart removes the thing you ranked first, and nobody drawing the chart can see that. Saying it out loud while the plan is still being made is more useful than absorbing it quietly afterwards and leaving six months later for reasons you describe as something else.

The useful output is the trade, not the wish list. Both places will offer you something. This tells you which loss you would actually feel in a year.
Somebody unhappy in a job that looks good from outside
Usually one value is missing, and it is usually not the one being complained about out loud. Ranking finds it faster than another Sunday evening spent thinking about it.
A manager who keeps losing good people
Run it across the team and the pattern shows up quickly: the value the place is quietly failing to supply is the one everybody ranks high and nobody gets. Often it is recognition, which is the cheapest of the six to fix.
Somebody about to take a much bigger job
Worth doing before you say yes. Bigger roles are generous with reward and recognition and structurally short on balance, and knowing your own order tells you whether that is a trade you would make twice.

Why is there no rating scale?
Because on a rating scale everybody says all six matter a great deal, and a result where everything is important tells you nothing. Ranking makes you give something up, and what you give up is the part that predicts whether a job will suit you.
Can my employer use this on me?
No. This is a playful test, it is easy to answer strategically, and nothing here should carry any consequence for anybody's job, pay or place. It is not a hiring tool and it is not an assessment. As something a team does together and then talks about over lunch, it works rather well.
One of my six came out low. Does that mean I do not care about it?
No, and this is the most important thing to know about the numbers. The six are ranked against each other, so a low score means you put it below the other five, not that it is worth nothing to you. Somebody can care enormously about being paid well and still rank it sixth because the other five are further up.
My answers would have been different five years ago.
They should be. Balance climbs when there is somebody at home who needs you, reward climbs when something expensive is coming, and both fall back afterwards. This is a snapshot of what you would trade now, and taking it again after a large change is worth doing.
Two of my values came out level.
Common, and the report treats the top two as a pair rather than picking a winner. Some pairs are much easier to satisfy in one job than others, and it says which yours is.
Is any order a bad order?
No. There is no mature answer here and none of the six is the respectable one. Some combinations are simply harder to buy: wanting high reward and high balance in the same role narrows the field a great deal, and it is better to know that before the interview than after the first quarter.
