Work engagement is a positive, fulfilling, work-related state of mind with three components: vigour (energy and mental resilience at work), dedication (significance, enthusiasm and pride) and absorption (full concentration and happy engrossment in the work). It was formulated as the positive antipode of burnout, but the empirical relationship is not simple inversion: engagement and burnout are strongly negatively correlated on the energy dimension yet retain independent variance and predict different outcomes, so a person can be both engaged and exhausted.
Theory that work engagement is a positive, fulfilling, work-related state of mind — the motivational antipode of burnout — with three facets: vigor (energy and stamina while working), dedication (significance, enthusiasm, and pride in one's work), and absorption (being fully immersed in work). Within the job demands-resources tradition, engagement is fed by job and personal resources and predicts performance and well-being; it is a persistent state, not a momentary mood and not the evaluative judgment of job satisfaction.

历史背景
Kahn described personal engagement at work qualitatively in 1990. Maslach and Leiter proposed in 1997 that engagement was simply the opposite pole of the burnout dimensions, measurable with reverse-scored burnout items. Schaufeli and colleagues rejected that in 2002, arguing engagement was a distinct state requiring its own items, and published the Utrecht Work Engagement Scale. The construct then became central to the Job Demands-Resources model, in which job resources drive engagement through a motivational path while job demands drive burnout through a health-impairment path.

Vigor
The energy facet of work engagement: high levels of energy and mental resilience while working, the willingness to invest effort, and persistence in the face of difficulties (Schaufeli & Bakker, 2003). It is typically the first facet to sag under chronic overload — often before anything feels wrong — which makes low vigor with intact dedication an early signal rather than a character flaw.
Dedication
The significance facet of work engagement: being strongly involved in one's work and experiencing it as meaningful, with enthusiasm, inspiration, and pride (Schaufeli & Bakker, 2003). It is the facet most resistant to bad weeks and the most serious when it goes — energy can be rebuilt with rest, but meaning rarely returns by resting.
Absorption
The immersion facet of work engagement: being fully concentrated and happily engrossed in one's work, with time passing quickly and difficulty detaching (Schaufeli & Bakker, 2003). Fed by vigor and dedication it is the pleasure of deep work; standing alone, with the other facets low, it can mean the work has simply swallowed the foreground.

Work engagement predicts job performance, organizational citizenship behaviour, client satisfaction and lower turnover intention in meta-analyses, and is a standard outcome in interventions that increase job resources — autonomy, feedback, social support, development opportunity. Job crafting interventions target it directly. In occupational health surveillance it is measured alongside burnout so that an organization sees both the motivational and the strain path rather than only the absence of problems.

批评与局限
Discriminant validity is the recurring concern: engagement correlates highly with job satisfaction, organizational commitment and job involvement, and critics argue it is a repackaging of established job attitudes with a more marketable name. The absorption dimension in particular loads inconsistently and resembles flow more than engagement. Because almost all evidence is cross-sectional self-report from the same source, common-method variance inflates the relationships with outcomes. There is also an ethical critique that engagement research serves employer interests and can shade into legitimising overwork, with the workaholism boundary poorly policed.
